The workforce is sorting itself into three distinct talent profiles, and the one that matters most is the one companies are least prepared for.

Universum's 2026 global talent data reveals that 15% of the workforce are "Superworkers": high achievers with positive AI attitudes who are actively building AI skills for the workplace. These individuals outperform their peers, carry the highest satisfaction scores, and yet nearly half plan to leave their employer within the next 12 months.

Meanwhile, the "movable middle" (80% of talent) contains a hidden opportunity: 42% already meet two of the three super worker criteria, making them "proto-super workers" primed for activation.

For HR and employer branding leaders, the imperative is clear: the question is no longer whether to address AI in your talent strategy, but whether your EVP, retention model, and talent activation approach are built for the workforce that is already emerging.
